Motivational Climate Uncertainty Perception and Organizational Citizenship Behavior: A Serial Mediation Model

Motivational climate uncertainty perception plays a pivotal role in organizational settings, exerting a significant influence on employees’ emotions and behaviors. Drawing from the uncertainty management theory, we hypothesized that motivational climate uncertainty perception would negatively impact organizational citizenship behavior through the pathways of job burnout and organizational identity. The study constructed a research model with motivational climate uncertainty perception as the independent variable, job burnout and organizational identity as chained mediator variables, and organizational citizenship behavior as the dependent variable, and tested the research hypotheses using data analysis software such as AMOS and SPSS. Findings from a two-wave survey involving 134 Chinese full-time employees indicated that motivational climate uncertainty perception indeed had a significant negative effect on employees’ organizational citizenship behavior. Furthermore, job burnout was found to mediate the relationship between motivational climate uncertainty perception and organizational citizenship behavior, with both job burnout and organizational identity serving as serial mediators in this relationship. Finally, the study discusses the conclusions and implications drawn from these findings.
