Employee turnover remains a significant challenge for healthcare organizations, as the departure of skilled professionals disrupts operations, increases costs, and compromises patient care. This study examines the intrinsic and extrinsic factors influencing employee retention in healthcare settings. By analyzing survey data on job satisfaction, workplace culture, organizational climate, and effectiveness, the research identifies key factors contributing to retention. Employee engagement emerged as the most influential factor, followed by workplace culture, organizational climate, and overall organizational effectiveness. The study found that retention is strongly linked to opportunities for career advancement, recognition, rewards, and a positive work culture. While extrinsic factors such as compensation and work-life balance are also important, intrinsic factors play a more significant role in reducing turnover. This research highlights the importance of focusing on career development and fostering a supportive organizational culture to improve employee satisfaction and reduce turnover. The findings offer valuable insights for policymakers and managers in resource-constrained healthcare settings.
