Organizational Climate and Its Influence on Organizational Stress and Affective Well-Being: Evidence from Hospitality Employees

This study focuses on analyzing the organizational climate in hospitality units in the city of Braga, in the North of Portugal, and investigates how the organizational climate affects the psychological well-being and work stress of employees. The working environment plays a crucial role in employee satisfaction, performance and well-being, with the hospitality sector facing specific challenges related to the organizational climate due to its intensive and service-oriented nature. A quantitative methodology was used, using a questionnaire survey. With a sample of 87 employees from four- and five-star hotels in the city of Braga, the results obtained demonstrate that the organizational climate influences affective well-being and work stress. It appears that in general, the greater the perception of an authentizotic organizational climate, the greater the affective well-being felt by employees and the lower the stress felt by them. Organizational stress is influenced by certain dimensions, such as opportunities for learning and personal development, open and frank communication with the leaders, work-family conciliation, equity, and credibility and trust in leaders. It was possible to conclude that there are dimensions of the climate that more directly influence affective well-being, such as credibility and trust in leaders and the spirit of camaraderie.
