The aim of this study was to explore how organizational support and empowerment influence volunteers’ affective commitment through cognitive and affective empathy. The study focused on volunteers serving the elderly in Chinese and analyzed the data of 396 questionnaires by PLS-SEM. Results showed organizational support significantly boosted both cognitive and affective empathy, which drove affective commitment. Empowerment enhanced cognitive empathy but had no effect on affective empathy. This suggested that over-empowerment may result in role ambiguity or rank pressure that prevents volunteers from having deeper affective empathy.
