Through the lens of the Job Characteristics Model (JCM), this study explores how the diversity of the workforce in HEIs affects employee well-being. Results show that cognitive, ethnic and ethno-diversity positively affect the task, social and knowledge characteristics, which ultimately were confirmed to resistant variance with employee well-being. Although diversity can enhance problem-solving, inclusion, and cultural intelligence, backwards management can lead to communication challenges and workplace tensions. This study highlights the need for structured job design and inclusive leadership in order to maximize the benefits of diversity. Practical implications contribute to the body of knowledge by advocating that HEIs adopt job-enriching policies that can counterbalance the detrimental impact of diversity-related challenges. Future inquiry should further investigate the sustainability of diversity efforts as well as consider the role of leadership in cultivating inclusive academic communities.
