Mobilizing and Organizing for Racial Justice: A Letter to Future School Leaders

A growing body of research documents how school structures and practices contribute to profound and persistent racial inequality in education, yet there are few studies of deep, sustained school-wide transformation for equity and the leadership it entails. Drawing from the findings of Chubbuck and Ellwood’s study of one school’s explicit, systemic, and ongoing efforts to dismantle institutional racial inequity, this essay asks: What is the leadership it takes? The essay, framed as a letter to future school leaders, argues that systemic transformation for equity requires initiative and leadership (formal and informal) that is broadly spread and takes multiple forms. It examines seven examples of the kinds of leadership evident in the study school, showing that initiative and influence flowed up, down, and across the organization. Such collective leadership from the top-down and bottom-up is necessary to alter the many interacting structures, practices, and narratives of institutionalized racism. The essay concludes with three lessons for future transformative school leaders: articulate and act on a central, driving, critical understanding of the racial equity purpose; structure openings for the voices and agency of marginalized groups; and exercise the full scope of your authority to mobilize coordinated action for deep change.
