The influence of work-to-family promotion on nurses. workplace spirituality: the mediating role of emotional rumination and the regulating effect of intrinsic motivation

As the demand for healthcare services continues to grow, the workplace spirituality of nurses is becoming increasingly important as a cornerstone of career development, helping to alleviate burnout and promote mental health. However, the current academic focus is mostly limited to internal factors of the hospital, while discussions on how work-to-family promotion positively affects the workplace spirituality of nurses remain relatively scarce and in-depth research on the mechanism is still lacking. The purpose of this study was to explore the mediating role of emotional rumination and the moderating effect of intrinsic motivation in the relationship between work-to-family promotion and workplace spirituality of nurses.

The study cohort consisted of 1879 nurses recruited from four tertiary grade A hospitals in Heilongjiang Province, China. The work family conflict scale, work rumination scale, workplace mental scale, and work preference scale were used to gather data. Correlation among the scores of the scales were explored using Pearson correlation analysis. A chain mediation model was constructed and the mediation regulation effect was tested with the bootstrap method.

Work-to-family promotion was significantly positively correlated with the workplace spirituality of nurses (r = 0.308, p < 0.01). Emotional rumination plays an intermediary role between work-to-family promotion and workplace spirituality (95% CI: 0.252, 0.645), and intrinsic motivation plays a regulatory role between emotional rumination and workplace spirituality (95% CI: -0.010, -0.001).

The moderating mediation model revealed the mechanisms underlying the effect of work-to-family promotion on the workplace spirituality of nurses. Nursing educators should pay more attention to the influence of emotional rumination and intrinsic motivation on workplace spirituality.
