Relationship Among e-HRM, Workforce Agility, Technostress and Work Engagement: Techno HRM Engagement Model (THEM)

摘要

The importance of work engagement is well understood in business communities. The Job Demands-Resources (JD-R) model is proven with novel variables in this study. We attempt to synthesise the relationship between e-HRM, workforce agility and technostress as job resource, personal resource and job demand, respectively, impacting work engagement in the IT industry. Workforce agility is considered a mediator and technostress a moderator in the relationship between e-HRM and work engagement. First, the theoretical links between these variables are presented, followed by empirical results. Data were collected from 608 respondents from the IT companies in the Chennai region in Tamil Nadu, India. Our findings indicate partial mediation between the effectiveness of e-HRM (functionality, enjoyment, security, design, convenience and customisation) and work engagement. Technostress is inferred to moderate the relationship between the effectiveness of e-HRM and work engagement. We also find support for moderated mediation in the relationship among variables. Finally, we discuss the implications of making e-HRM effective, enhancing workforce agility and reducing technostress to enhance work engagement.
