摘要
How to stimulate creativity and reduce talent loss is the key to the transformation and development of enterprises. Based on organizational support theory, this study explores the mechanism of the influence of the sense of gain at work (SGW) on creativity of the scientific and technological innovation (STI) talents from two commitment facets: organization and supervisor, and tests the moderating role of commitment tendency. Through online questionnaires, 637 valid questionnaires were collected, and the research results showed that the SGW of STI talents has a significant positive effect on enhancing creativity. Organizational commitment and supervisory commitment play a parallel mediating role between SGW and creativity. Meanwhile, the commitment tendency of STI talents plays a positive moderating role between SGW and creativity. STI talents with high commitment tendency can help strengthen the promotion effect of SGW on creativity. These findings provide a theoretical basis and practical guidance for enterprises to enhance the creativity of STI talents.
