<p>Employee green service innovative behavior (GSIB) and competitive advantage are increasingly critical to the hospitality industry’s response to environmental sustainability. Addressing a gap in the literature on ethical leadership (EL), this study explores how EL influences GSIB and competitive advantage through green intellectual capital (GIC), moderated by proactive environmental strategy (PES). Using a time-lagged, multi-source dataset of 506 hotel employees and supervisors from Eastern China, we tested a moderated mediation model via path analysis. Results show that EL significantly enhances GSIB and competitive advantage through GIC, with PES amplifying the EL–GIC–GSIB pathway. Interestingly, PES did not significantly moderate the pathway to competitive advantage. These findings offer theoretical contributions to natural resource-based view (NRBV) research and provide practical recommendations for hotel managers seeking to embed sustainability into employee innovation processes. This research aligns with SDG 8 (decent work and economic growth) and SDG 12 (responsible consumption and production), supporting the global drive toward sustainable and responsible business practices.</p>
