Linking AI awareness with AI crafting: A dual-stage moderated mediation model

As organizations increasingly integrate artificial intelligence (AI) into their operations, understanding employee adaptation to these technological shifts becomes critical. This study investigates the relationship between employee AI awareness and AI crafting—defined as the proactive redesign of one’s role by leveraging AI technologies. Drawing on social cognitive and self-determination theories, we propose a dual-stage moderated mediation model to elucidate the underlying cognitive-motivational mechanisms and boundary conditions. Data were collected via a two-wave, time-lagged survey of 331 employees across diverse industries in China through an online platform. Our findings reveal that AI awareness positively influences AI crafting, partially mediated by felt responsibility for constructive change. Furthermore, work meaningfulness strengthens the relationship between AI awareness and felt responsibility for constructive change, while work method autonomy amplifies the connection between felt responsibility for constructive change and AI crafting. The conditional indirect effect is significant only when both work meaningfulness and work methods autonomy are at or above average levels. These results advance theoretical insights into the positive implications of AI awareness and underscore the synergistic role of personal and contextual resources in facilitating proactive adaptation. For practice, our findings suggest that organizations should articulate the prosocial impact of AI and foster adaptive behaviors by delegating authority to employees, allowing them to experiment with new working methods alongside emerging technologies.
