<p>The tourism and hospitality industry is rapidly expanding and offers employment opportunities to a diverse workforce. However, it faces a unique challenge of high employee work role overload, which can have negative consequences such as withdrawal behavior. On the other hand, psychological detachment from work has been found to have positive effects on employee well-being and job performance by allowing employees to recharge and reduce work withdrawal behavior. Given that employees in tourism and hospitality institutions are particularly impacted by these issues, this study aims to explore several key relationships: the influence between work role overload on withdrawal behavior, the impact of work role overload on psychological detachment, the connection between psychological detachment and withdrawal behavior, and the mediating role of psychological detachment in the relationship between work role overload and withdrawal behavior. Data was collected through 500 questionnaires distributed to employees in Sharm El-Sheikh hotels and tourism and aviation companies in Cairo, Egypt, in May 2023, using a convenient sampling method. Out of the 362 usable questionnaires, the recovery rate was 68.2%, resulting in 341 valid questionnaires. The study employed the Partial Least Squares (PLS) technique in Structural Equation Modeling (SEM) using SmartPLS-3 to test the hypotheses. The findings of the study indicate a positive relationship between work role overload and withdrawal behavior. The study also supports the notion that work role overload has an adverse impact on psychological detachment. Furthermore, it provides evidence for the negative influence of psychological detachment on withdrawal behavior. Lastly, the study confirms that psychological detachment acts as a mediator in the relationship between work role overload and withdrawal behavior. Theoretical and practical implications are included.</p>
