Is abusive supervision always harmful? the moderating effect of face and achievement orientation

Most scholars are Pessimistic about the effects of abusive supervision. Some scholars believe that the relationship between abusive supervision and certain outcome variables is curvilinear or positive. Based on contingency theory, face and achievement orientation are selected as the moderating variables of the relationship between abusive supervision and work effort, abusive supervision and work performance. Based on maslow’s hierarchy of needs theory, a multi-level linear regression was performed for 206 samples. The study found that face has a moderating effect on the relationship between abusive supervision and work effort, and the relationship between abusive supervision and employees’ work performance, that is, employees who love face will work harder to achieve high performance when faced with abusive supervision. Achievement orientation moderates the relationship between abusive supervision and work effort, and between abusive supervision and employees’ work performance, that is, high-achievement oriented employees will work harder to achieve high performance in the face of abusive supervision. This study explores the different effects of abusive supervision from the perspective of employee characteristic context and contributes to contingency theory.
