The double-edged sword effect of workplace AI use on employees'organizational citizenship behavior and family citizenship behavior

With the rapid advancement of digital technologies, the application of artificial intelligence (AI) in the workplace has been steadily expanding. This trend raises important questions about whether AI use exerts differential impacts on employees’ organizational citizenship behavior (OCB) and family citizenship behavior (FCB). Grounded in the Conservation of Resources (COR) theory, this study investigates the influence of workplace AI use on OCB and FCB through two empirical studies: one adopting a “negative” perspective (N1 = 300) and the other a “positive” perspective (N2 = 310).Additionally, the study examines the moderating role of STARA awareness, which refers to employees’ sensitivity to self-termination and resource allocation. The results reveal that workplace AI use is negatively associated with both OCB and FCB via a chain mediation process involving job insecurity and negative emotions, and that this effect is intensified by high levels of STARA awareness. Conversely, AI use is also positively associated with OCB and FCB through a chain mediation involving self-efficacy and positive emotions, with this effect being amplified under low levels of STARA awareness. By systematically exploring the underlying mechanisms and boundary conditions of AI’s impact on extra-role behaviors, this paper contributes to the literature by identifying family citizenship behavior as a previously underexamined outcome of AI integration. The findings offer novel insights for organizations seeking to effectively integrate AI technologies into workplace environments while supporting employee well-being.
