摘要

In the “Digital Intelligence” era, this study utilized the Conservation of Resources theory and Job Demands-Resources model to explore how the occupational substitution risk from Big Data and Artificial Intelligence (AI) technologies affects employees’ turnover intention. Using data from a survey of 308 employees, a moderated mediation model was constructed to examine how occupational substitution risk, job insecurity, and perceived supervisor support influence employees’ turnover intention through structural equation modeling. The results indicated that occupational substitution risk has a significant positive impact on employees’ turnover intention. Occupational substitution risk has a significant positive effect on employees’ job insecurity. Job insecurity has a significant positive effect on employees’ turnover intention. Job insecurity plays a mediating role between occupational substitution risk and employee turnover intention. Moreover, perceived supervisor support negatively moderates occupational substitution risk and employee turnover intention. This study can guide enterprises to enhance employees’ understanding and application of emerging Big Data and AI technologies through strengthening communication and training among managers, thus reducing employees’ occupational substitution anxiety and turnover intention.
