Paradox der Employability: Lessons learned für die Praxis

This article in the journal Gruppe. Interaktion. Organisation. (GIO) in the special issue “Paradoxes” summarizes findings and recommendations for practice on the Employability Paradox. This paradox assumes that high employability of employees is associated with both higher performance and a higher risk of turnover.
A systematic literature review consolidates results of eleven time-lagged and longitudinal study designs on employability in relation to performance and/or turnover (intentions), identifies moderating factors and derives strategies for managing this paradox from both employer and employee perspectives.
The inconsistent research findings cast doubt on the paradoxical simultaneous occurrence of higher performance and higher turnover intentions among highly employable employees. Recommendations for employers include promoting internal development through tailored development measures and individual support. Employees should reflect on and express their own needs, make their achievements visible, and proactively seek out learning and development opportunities.
