Analysing the influence of conscientiousness on job performance in India’s hotel industry: an empirical study

This study examines the impact of the multidimensional facets of the conscientiousness trait of personality on general mental ability (GMA). Subsequently, GMA’s influence on the job performance among lower-level employees in the Indian hotel industry was also analysed. The novelty of this study lies in its concentration on lower-level hotel employees of the Indian hostel industry. The current study considers 256 responses from targeted employees through a structured questionnaire. IBM-SPSS 20 and Smart-PLS 4.0 were utilized to analyse and establish the association among study variables. The outcome of partial least squares structure equation modelling (PLS-SEM) reveals that dimensions of conscientiousness, such as competence (p < 0.001), order (p < 0.001), achievement (p < 0.05), and dutifulness (p < 0.05), have a significant positive effect on GMA. On the contrary, self-discipline (p > 0.05) and deliberation (p > 0.05) were insignificant. Furthermore, GMA (p < 0.05) significantly leads to enhanced job performance. This study contributes insights into personality–performance literature by positioning GMA as a centre that translates personality traits into job effectiveness, offering a novel model than existing direct trait–outcome models. It also enriches the theoretical debates on the Big Five Personality Traits by providing a novel insight that not all dimensions of conscientiousness uniformly affect job performance, indicating context-based variations in trait utility.
