Job Preservation and Strain Effects of Technology-Induced Job Insecurity on In-Role and Extra-Role Job Performance

Technological advancements in artificial intelligence, automation, machine learning, and robotics are transforming numerous industries with their potential for labor-saving efficiencies, cost reductions, and improved productivity. Yet, these changes also pose an existential threat to the jobs that many employees currently hold or threaten to significantly alter the nature and quality of those jobs. The goal of the present study was to examine two pathways (i.e., job preservation and strain effects) whereby technology-induced job insecurity (Tech JI) may impact employee burnout and subsequent in-role and extra-role performance outcomes. Moreover, we tested whether this relationship was moderated by employees’ perceived scarcity (i.e., the subjective perception that valued resources are limited, lacking, and/or threatened). Using anonymous online surveys, multi-wave data were collected at three timepoints from 611 workers in the USA. Structural equation modeling results indicate that Tech JI can lead to higher levels of burnout and decreased in-role and extra-role performance. At the same time, perceived scarcity can amplify these strain effects of Tech JI while also acting to preserve performance-related behaviors potentially due to increased job preservation motivations. Theoretical and practical implications are discussed in light of the exponential growth of job-at-risk threats due to recent technological advancements.
