When Ethical Leadership Becomes Eclipsed: The Moderating Roles of Workplace Uncertainty and Need for Status in the Relationship between Ethical Leadership and Organizational Citizenship Behavior

Drawing on substitutes for leadership theory, this study examines the moderating roles of workplace uncertainty and employee need for status in the relationship between ethical leadership and organizational citizenship behavior (OCB). Findings from a two-wave, dual-source study suggest that workplace uncertainty and employees’ need for status jointly moderate the effect of ethical leadership on OCB. Specifically, the results show that the influence of ethical leadership at Time 1 was weakened in promoting OCB at Time 2 for (1) employees with a low need for status in conditions of low uncertainty, and (2) employees with a high need for status in conditions of high uncertainty. Our results indicate that the successful implementation of ethical leadership to promote OCB may depend on the harmonious alignment with surrounding factors, and thus, to fully capture the complexity of the relationship, it is essential to integrate a more contextualized perspective.
