<p>Under the background of prominent environmental issues, actively practicing green development concepts and fostering employee participation in green behaviors have become an inevitable choice for firms to achieve sustainable development. However, current research remains insufficient in understanding how firms influence employees’ green behaviors (EGB) through internal management. Especially in the context of growing attention to spiritual leadership (SL) and EGB, the underlying mechanisms between the two has not yet been systematically explained. Based on 258 samples, this study analyzed the role of SL in shaping EGB by using structural equations, linear regression, and bootstrap methods. Furthermore, social learning theory and attribution theory are introduced to discuss the mediating effect of green psychological climate (GPC) and the moderating effect of internal environmental locus of control (IELOC). The findings indicate that: (1) SL can significantly improve EGB; (2) GPC partly mediates the link between SL and EGB; (3) IELOC positively moderates the connection between GPC and EGB. Implications are provided for firms to foster employees’ green behavior, and to enhance their environmental performance.</p>
